How can coaches create more diverse and inclusive coaching programs?

Before you create anything you must first fully understand the current reality. The first step I would engage in is here is to uncover the stakeholders' current belief systems about diversity and inclusion. Uncover any blindspots or deeply rooted ideas of what it means to be diverse and inclusive. By doing so you identify what's missing and you have a clearer roadmap of what must be created.

I agree that an assessment needs to be done, but I don't agree that self-assessment or a stakeholder analysis is the way to go. First, it's called unconscious bias for a reason. Second, unless you have a very diverse group of stakeholders, you're likely to be talking in an echo chamber. Instead, go educate yourself using resources like Lily Zheng's Deconstructing DEI. Take online assessments. Go have conversations with DEI coaching practitioners and get their feedback. On a scale of 1-10 for various dimensions, score yourself where you are now, and then describe what 2 points higher looks like, and what a 10 looks like.

One of the most important things you can do to become a great coach is to look within, taking a deep look at how the ways you see the world, the ways you see others, and the ways you see yourself can all impact your effectiveness as a coach. Each of us has well developed biases to help us navigate and make sense of the world. In addition, certain types of people or particular circumstances can sometimes push our buttons, causing us to react in emotionally strong, but unhelpful ways. When these biases and emotional triggers accompany us into a coaching conversation, they can get in the way and even derailed our ability to coach well. Knowing your own biases will prepare you to diversify and broaden who you can coach well.

The biggest risk for many coaches that they are too much focus on their tools and therefore not having an open mind to the deep question behind the superficial question

If you are an independent Coach strategy is critical in designing your offering. You may wish to consider the different dimensions of diversity, such as race, ethnicity, gender, sexual orientation, ability, religion, age, and socio-economic background. You may need to consider language barriers, accessibility for people with disabilities, and different learning styles. The idea would be to offer flexible program formats and resources so as to foster a culture of respect and belonging. However if the coaching program is being designed for a specific organisation not all aspects of diversity would be relevant and only those which align with your organisation values and goals need to be built in.

Once we know where we are it’s time to set goals to improve our approach on diversity and inclusion. Our goals would operate better when they are SMART☺️ like all goals. Then we have to communicate these goals with all stakeholders and create alignment on goals.

Starting with something like the GROW model helps to quickly define the goal, where you are, what options you have and the actions you will take. Reviewing and gaining feedback is crucial at a later stage. Continuous feedback is something I build in as a coach. I ask every coachee to review their progress and I ask for feedback in order to develop and learn. Aligning your goal and strategy to a vision and values keeps you in sync with why you are doing the coaching. Stay values focused and you will find your audience and do your best work

When defining your goals and strategies, consider: 1 The current diversity exposure of those you are coaching 2 What kind of diversity (eg. gender, cultural, generational, etc) will give them new perspectives and thinking 3 To what extent will the corporation and / or the individual benefit from new perspectives

A significant lever for overall development comes from opportunities to interact with (and subsequently learn from) people whose backgrounds, cultures, and life experiences differ from our own. It stands to reason then that cultivating a diverse network of fellow coaches and supporting a broad-base of clients is a positive force for growth for both coach and coachee.

In my capacity as MD of the Image Consulting Business Institute and a Serial Entrepreneur, I've discovered that team success involves a diverse coaching network. To expand our horizons, we connect with a variety of coaches and networks. Simple talks, surveys, and understanding our strengths and areas to improve (SWOT analysis) guide us in selecting the right mentors. Linking our values with this expansion ensures our coaching pool aligns with our mission. It's about building a network that supports and nurtures our team, fostering continuous learning and success.

One of the best ways to improve diversity and inclusion is to include diverse people to our network. We can try to spend more time with communites and backgrounds who are different then us and increase our quality and quantity of communication with them.

Growth is key! Not just for your coaching clients but for coaches as well. A big contributor to our growth is the opportunity to be in spaces where we are challenged, informed, and inspired. Connecting with other coaches can provide those spaces. Quite often the temptation is to go it alone for too long. Seek out other coaches with both similar and different approaches and cultures. As you share resources, collaborate on projects, and teach others, you grow in ways that will benefit you and your clients.

I could not frankly accept the proposition that to create a diverse and inclusive coaching program one needs to adapt ones coaching style and methods to suit the expectations of the client. While it is true many a senior coach trains himself/herself through different schools of coaching but to remain true to his / her own beliefs the coach would use the most appropriate styles in which s/he is trained and not one which suits the client. However, such a Coach would necessarily possess a plethora of Tools and would use these as required. What is most important is for the Coach to be sensitive to the cultural nuances and personal choices of the client and design the coaching program accordingly.

Just as coaching clients must be open and flexible to develop new mindsets and take uncomfortable actions, it’s critical that coaches do the same. Audit your professional and personal circles periodically to ensure you’re surrounded by diverse perspectives that challenge your thinking and expand your world view.

One thing I've found helpful in coaching is to invest in pre-planning of questions before you design a programme.This data enables you to customize a fit for purpose coaching that can add immediate value. The power of context and seasons in this transitional world is key. Coaching style should serve the Coachee and be relevant

I had several clients come to me after they tried other coaches who could not adapt and complete their journey with success. For example, one needed resources in auditory format but constantly received long articles they had no time to digest or comprehend among other things. Working as an Executive Communications coach, the times I’ve been most frustrated being the coachee was when I had to follow a regimented coaching process that did not meet my true needs because the coach had a one size fits all, and they also spent most of the time talking.

Coaches don’t tell you what to do, they help you find your true north. How many times have you been able to identify your true north yourself but still needed a coach to show you the way?

Educating yourself as a coach comes in many forms: alongside the theory and frameworks I think I’ve done my best learning when I’m immersed in volunteering . It’s meant I’ve met people with neurodiverse needs, social diversity and I’ve had the privilege of living in different cultures and communities which opened my eyes and was life changing. I’ve also had clients who outside of our coaching relationship who have kindly taken time to help me understand the nature of their diversity and answer my questions which sometimes felt awkward to ask. Thankful for that!

Today’s truth is not necessarily tomorrow’s. Science advances by disproving or nuancing today’s belief. Moreover, we are continually evolving the way in which we decode the world, even as adults. Staying abreast of current developments and understanding the research is critical in not only helping our clients develop the skills, but also apply them in increasingly complex situations.

One of the important aspect is providing a safe space within the coaching program. Experiencing psychological safety and its benefits can be a first step to embracing more diversity and inclusion. As clients witness how this allows them to be more creative and innovative, they can create similar safe spaces for others. Also, this gives permission to bring their innate strengths and talents to the fore. Without the fear of failure, a lot of possibilities can open up. This provides the best environment to explore diversity & inclusion in all its aspects.

I have always believed we need to be life long learners. If we don’t then how can we stay competitive and innovative. Top innovative companies come from the willingness to adapt and learn. We have to do the same for us and our clients.

In my experiences I found that sharing achievements and contributions inspired the audience to engage more. This sharing session can build a strong sense of bonding between leadership and and the team. Team becomes more enthusiastic to earn the achievement as they believe they have a exemplary guide with them.

In every private or group call with my clients we START with celebration! Large or small, personal or professional, sharing the celebrations is a way to re-train your brain what to land on. Through this exercise, others hearing also learn about their cohort and can celebrate what is meaningful to each person. This is one significant way to value the mattering of each person in your coaching practice that you serve, regardless of background.

Celebration is the secret spice — shake that $h!t on everything!!! The brain responds when we celebrate, delivering all of the feel good chemicals and endorphins that make us want to do it again; and the brain doesn’t know when it’s real celebration or imagined. Smile! Pat yourself on the back! Pump your fist! Go crazy! And if people are watching — who cares 😉. Perhaps you’ll start a scene like in When Harry Met Sally; ‘I’ll have what she’s having!’

All human interactions are built on the premises that we are seen and acknowledged as an equal. Only with that at heart can a coach or any other person include an other.

The best book i really value is the trillion dollar coach. It shows that even most well known leaders in the world are using a coach. There are special people around the world who are gifted with people skills and find the right balance between loving and caring and at the same time brutal honest in giving feedback

Everyone desires to be seen, heard and feel like their life has mattered. Taking the time to really listen and acknowledge your client’s concerns, goals and feelings will cause you to learn and grow as a coach and your client to feel like you care. Interested people are interesting. Your clients will notice.

I noticed how a responder here conflates coaching and mentoring. This sylogism may apply here: Coaching may feel like mentoring but mentoring is not coaching. In my practice, I follow this adage shared by a fellow coach during our training: The coach must get out of their own way to allow true coaching to take place between equals, co-curators in a transformational environment.

Noticing success is more than celebrating achievements; it's about recognizing the person you're becoming. In coaching, we often focus on bridging gaps, yet it's equally crucial to direct attention to what's being achieved. Coaches assist those we support in strengthening the habit of sharing success and acknowledging oneself. This practice extends beyond what's missing; it's about appreciating the journey and one's greatness as it unfolds.
