Effectively recognizing issues internally starts well before there's an issue. As a leader, invest time and energy into understanding who your team is (as a whole, and individually). This understanding will enable you to do a few things: 1) Recognize quickly when there is a change, 2) Understand whether more or less support is needed, 3) Have a sense of how deeply the issue is impacting the team or individuals. As a leader, you'll also be more effective at supporting the team and work if you've done a good job educating your team on the business, key stakeholders and context for the work they're driving. This pre-wire will serve you and your team through the best & hardest initiatives. The key is to communicate frequently and effectively.

Effective leaders are ones that are able to effectively communicate complex business challenges and strategy, targets,goals in a relatable way, and do this consistently throughout the year. Only when every person in the company is clear about where to focus efforts to achieve business goals will they feel empowered and motivated. People need to know that they make a difference every day with the work they do, this is not easy but when leaders get this right it is so worth it!

The challenge of addressing issues at an organisational level is that not all issues may be applicable to all leaders, employees and departments. As such, you will need to discern between what can be raised to organisational level communications vs at department level. The key is for you as a communicator to help senior leadership be aware and to align on how some issues that may potentially spread quickly and then to proactively manage and possibly mitigate that through strategic messaging and communications. This can help to convey how leaders are in tune with frontline employees and their concerns.

It provides them with a sense of belonging and importance, reinforcing their role within the organization On the other hand, senior employees benefit from feedback loops as it allows senior staff to stay connected with the operational realities and challenges faced by frontline teams, creating a holistic understanding of the organization’s dynamics. This engagement can reinvigorate their commitment to the organization, as they see their leadership driving meaningful change based on collective input.

Establish strong feedback loops to ensure continuous improvement. Utilize your expertise in capturing and analyzing data to gather feedback and act on it, demonstrating leadership's commitment to listening to and addressing employee input.

The completion of the feedback loop is often the most difficult for an organization to execute on. This can be for a number of reasons such as, resource availability, cost, workforce or simply not wanting/caring about it. The end state for an organization is when it empowers the employee's to execute on the feedback themselves, with leadership sponsorship/support.

Feedback serves a dual purpose, both helping identify strengths & weaknesses from the inside, but also helping support decisions that benefit the most. As long as you're careful not to fall into confirmation bias and unfairly inflating feedback that supports your opinion, gathering data from your stakeholders and the business as a whole will soon highlight which channels, messages and sources are most effective for each situation. Make it part of EVERY established project to hold feedback and evaluation sessions, and wherever possible, find ways of gathering reliable feedback from your day to day Comms too.

Frontline staff is BUSY. They don’t often have blank space time blocks open in their days for ideating, strategizing, and leading people. At The Philadelphia Cricket Club, our senior leaders make a point to leave the desk and go meet people where they are- literally. Standing with F&B staff in a lineup, asking housekeeping staff how our new products are working for them as they’re using them, and stopping by the front desk to say hello and get to know people as people- these kinds of actions go a long way towards bridging the gap without putting the onus on frontline staff to build relationships with leaders.

To reduce the gap between leadership and frontline staff, it requires leadership mindset change and courage. Encouraging regular feedback and active listening, involving staff in decision-making and explaining reasoning, empowering staff to make decisions and take ownership, increasing leadership visibility on the frontlines, creating cross-functional teams, providing training and development opportunities, recognizing and rewarding staff contributions, and implementing an open-door policy and regular town hall meetings may be some initiatives to thrive and create a successful work environment.

Remember that the feedback isn’t always run by the senior executives and communication pros. The real communication happens with the influencers on the front line. Identify who those influencers are, and you will have an ally for… At least a few minutes. Influencers can go for or against the corporate ambassadors. But they are there, they are powerful, and you would be wise to make sure they are considered in your communication strategy.

It is important to add that the leader is also a very common teammate, only her/his specialty is to lead, aggregate, summarize, or even represent the team's interests. In other words: support the result-oriented work in any way. There's no 'gap' in this perspective, but special responsibilities.
